A presente dissertação tem como objetivo apoiar as organizações a adotar estratégias que resultem no aumento dos níveis de bem-estar dos colaboradores e, consequentemente, na redução dos níveis de turnover. Neste sentido, e tendo por base a revisão de literatura que indica que a própria GRH pode ter efeitos negativos no bem- estar dos colaboradores e aumentar os níveis de turnover das organizações, optou-se por estudar a implementação de práticas de GRH Sustentáveis como uma possível estratégia de retenção de talento. Os resultados obtidos demostram que as práticas de GRH Sustentáveis afetam de forma positiva o bem-estar dos colaboradores e, por outro lado, afetam de forma negativa intenção de turnover dos colaboradores. Significa isto que implementação de práticas de GRH Sustentáveis pode, efetivamente, ser considerada como uma estratégia de retenção de capital humano nas organizações.
A avaliação do presente estudo na organização onde o mesmo foi implementado revela-se bastante pertinente na medida em que se demostrou que é necessário alargar o foco e repensar a estratégia da organização: existe uma clara vantagem para a organização se for decidido investir na adoção e solidificação de práticas de GRH Sustentáveis.
Uma das principais limitações do presente estudo foi o reduzido tamanho da amostra. Mais ainda, também a especificidade da amostra pode ser considerada como uma limitação: como foi referido anteriormente, 71,4% dos inquiridos são consultores de informática alocados a projetos em diferentes clientes da empresa o que significa que trabalham diariamente nos clientes onde foram adjudicados e não na sede da organização,
32 o que pode ter impactado os resultados auferidos. Por fim, uma das limitações identificadas foi também o facto de terem sido utilizadas diferentes escalas no questionário distribuído.
A área das Tecnologias de Informação é caracterizada pelos seus elevados níveis de rotatividade devido ao facto de a procura de colaboradores ser superior à oferta que existe no mercado. Assim, seria interessante considerar outras variáveis explicativas da IT que tornassem o modelo mais robusto.
